Emotional exhaustion and organizational commitment are factors that have an impact on mission readiness. In a study of 8,906 uniformed Department of Defense DOD personnel, the authors proposed and tested a conditional process model that describes a psychological process in which a personality dissimilarity in terms of agreeableness, conscientiousness, and emotional stability affects organizational commitment indirectly through emotional exhaustion, and b a favorable unit diversity climatean aspect of the command climatereduce s the negative impact of personality dissimilarity on mission readiness. Hence, it a describes how personality dissimilarity affects emotional exhaustion and organizational commitment, and b identifies a contextual factor affected by unit leadership that determines for whom this process is most important. These results point to the importance of creating and sustaining a strong and favorable diversity climate in the work unit and therefore suggest opportunities for the development of leaders in the DOD.
